هدف البحث إلى التعرف على واقع بيئة العمل الداخلية في المعاهد الاسلامية في مدينة باكان بارو بجمهورية إندونيسيا وأداء المعلمين والمعلمات، والكشف عما إذا كان هناك فروق ذات دلالة إحصائية تعزى لمتغير (التخصص، المؤهل العلمي، سنوات الخبرة)، مع التعرف على العلاقة الارتباطية بين بيئة العمل الداخلية وأداء المعلمين والمعلمات، وقد استخدم الباحث المنهج الوصفي التحليلي، وتم تطبيق استبانتين، الأولى موجهة إلى المعلمين والمعلمات وعددهم (399) واستجاب (307) مما يمثل (76%)، والثانية موجهة إلى المديرين والوكلاء وعددهم (42) وقد استجاب (36) ما يمثل (85%) وبعد تحليل البيانات توصّل الباحث إلى التالي:
1- أن واقع بيئة العمل الداخلية في المعاهد الاسلامية في مدينة باكان بارو بجمهورية اندونيسيا ضعيفة، بمتوسط حسابي (2.26) من (4.00)، وبانحراف معياري (0.67).
2- أن مستوى أداء المعلمين والمعلمات قد جاء بدرجة متوسطة، بمتوسط حسابي بلغ (3.21).
3- أنه لا توجد فروق ذات دلالة إحصائية حول واقع بيئة العمل الداخلية من وجهة نظر المعلمين والمعلمات تعزى لمتغيرات التالية: (التخصص، والمؤهل العلمي، وسنوات الخبرة)0
4- أنه لا توجد فروق ذات دلالة إحصائية حول مستوى أداء المعلمين والمعلمات تعزى لمتغيرات التالية: (التخصص، والمؤهل العلمي، وسنوات الخبرة).
5- وجود علاقة ارتباطية متوسطة بين بيئة العمل الداخلية ومستوى أداء المعلمين في المعاهد الاسلامية في مدينة باكان بارو بجمهورية إندونيسيا بقيمة (0.606).

The aim of the research is to identify the reality of the internal working environment in the Islamic Boarding Schools of Pekan Baru in the Republic of Indonesia, as well as knowing teachers' performance and statistically significant differences attributable to (specialization, scientific qualification, years of experience), and to identify the correlation between the internal work environment and teachers' performance. To achieve the goal of the research, the researcher relied on descriptive analytical method as research methodology, and two questionnaires were applied as a data collection tool, the first of which was applied to the teachers of whom (307) of the total number (399) responded which represents a percentage of (76%), and the second was applied to managers and agents (36) out of (42) responded with percentage of (85%). After analysing the data, the researcher concluded the following:
1. The reality of the internal working environment in Islamic Boarding Schools of Pekan Baru in the Republic of Indonesia is weak with an average of (2.26) from (4.00), a standard deviation (0.67).
2. The level of teachers' performance is considered moderate with an average of (3.21).
3. There are no statistically significant differences about the reality of the internal work environment from the point of view of teachers related to (specialization, scientific qualification, years of experience).
4. There are no statistically significant differences on the level of male and female teachers’ performance related to (specialization, educational qualification, and years of experience).
5. There is an intermediate correlation between the internal working environment and the level of teacher performance in Islamic Boarding Schools in Pekan Baru, Republic of Indonesia, with a value of (0.606).
